Abstract

The interpretation of line managers’ roles in developing subordinates’ competencies is influenced by role ambiguity, role conflict, and the sensemaking process. Multidimensional role conflict encompasses conflicts between role senders, between roles, person-role conflicts, and role overload. The required competencies—including interpersonal, diagnostic, and facilitative skills—differ from technical competencies. Organizational support through performance evaluation systems, time allocation, training, and rewards influences role interpretation. Job rotation and mentoring provide experiential learning about the benefits of subordinate development. Providing effective feedback requires the SBI model and a balanced positive-to-negative ratio. Succession planning creates incentives that need to be managed to prevent line managers from viewing competent subordinates as a threat. Generational differences demand adjustments to development styles to align with diverse subordinate preferences. Role interpretation is a long-term process that requires consistent organizational support.
